Abstract
U ovom doktorskom radu proučavala se vrijednosna sukladnost pojedinca i organizacije i njihov odnos prema angažiranosti zaposlenih. Poslovno okruženje koje je po svojoj prirodi konkurentno, volatilno i vrlo zahtjevno dovodi do okolnosti gdje organizacije moraju kreirati radnu sredinu u kojoj će zaposlenici demonstrirati kontinuiranu spremnost na prilagodbe kao odgovor na gore navedene uvjete. Rad je proveden s primarnim ciljem istraživanja odnosa između sukladnosti osobnih i organizacijskih vrijednosti (P-O fit) i radne angažiranosti. Nadalje, istraživanje regresijskom analizom razjasnilo je i ulogu radne angažiranosti u odnosu prema zaposlenikovoj organizacijskoj odanosti, namjeri ostanka u organizaciji te preporuci poslodavca. Predloženi model testiran je na temelju podataka prikupljenih iz uzorka ispitanika regrutiranih iz različitih hotelskih organizacija u Hrvatskoj. Rezultati su pokazali da P-O sukladnost ima pozitivne, izravne učinke na angažiranost zaposlenih, a potom i kako angažiranost zaposlenika ima pozitivne i izravne učinke na njihovu organizacijsku odanost, namjeru ostanka kao i spremnosti zaposlenika da preporuči svoju organizaciju klijentima, prijateljima i obitelji. Radna angažiranost izravno ovisi o razini P-O sukladnosti i značajno doprinosi svim navedenim relacijama. U radu se razmatraju i implikacije dobivenih rezultata koji se odnose na važnost vrijednosne sukladnosti, organizacijskih stavova i ponašanja te se ponuđeni i određeni prijedlozi za unapređenjem upravljanja ljudskim resursima kroz procese i sustave namijenjene za zadržavanje i motiviranje zaposlenika u turizmu odnosno hotelijerstvu.

This doctoral thesis focuses on person-organization value congruence and its relation to employee engagement. The current business environment is highly competitive, volatile and very demanding which leads to circumstances where organizations need to create a working environment in which employees can demonstrate their continuous willingness to adapt and address these challenges mentioned above. This study was primarily conducted to explore the relationship between personal and organizational values (P-O fit) and work engagement together with different attitudinal and behavioral outcomes in hotel employees. Furthermore, this reserach attempts to clarify the role of work engagement in relation to organizational commitment, intention to stay and recommendation. Regresion analysis was used to test the proposed model on the data collected from a sample of participants recruited from a number of hotel organizations in Croatia. The results have indicated that P-O fit has positive, direct effects on employees' engagement, while employee engagement has a positive and direct effects on employees organizational commitment, intention to stay and readiness to recommend their organization to customers, friends and family. Employee engagement directly depends on the level of P-O fit and significantly contributes to all the above-mentioned outcomes as well. This research discusses the implications of these findings concerning the importance of value congruence for the job and organizational attitudes and behaviors, and provides suggestions for managing human resources through the processes and systems designed for retaining and motivating employees in the tourism and hotel industry.
